I think the main gripe they have is more attitude than looks per say. He came in to the company in good shape, the best of his career. And then just started to physically decline (pack the pounds). And he has reportedly been asked by management to hit the gym some so they can bring him up but he refuses. I can see them getting miffed at him since it sends a bad message not just to the company, but to the boys coming in. The Ohno character is not supposed to be fat. He's not fat and muscular like a big man ala Tensai. I think they more or less want a brawler/fighter character with him so I can understand why they want him to have some muscle.
